A Study of Store Managers’ Transformational Leadership Affecting Employees’ Turnover Intention in Convenience Stores in Nan Province

Abstract

This research aims to: (1) study the level of transformational leadership among convenience store managers in Nan Province, (2) examine the level of turnover intention among convenience store employees in Nan Province, and (3) analyze the relationship between transformational leadership and employee turnover intention. This quantitative study utilized a sample of 76 participants, with data collected via questionnaires and analyzed using SPSS. The analysis included descriptive statistics (mean, percentage, and standard deviation) and inferential statistics, specifically multiple regression analysis, to test the relationships between variables.

The findings revealed that the transformational leadership of store managers was at a high level    (equation = 4.25, S.D. = 0.61), with inspirational motivation receiving the highest rating (equation = 4.29, S.D. = 0.70), Meanwhile, the overall turnover intention among employees was also at a high level (equation = 4.26, S.D. = 0.65), with the highest-rated item being the plan to leave the organization as soon as possible (equation = 4.31, S.D. = 0.80) Multiple regression analysis showed that all four dimensions of transformational leadership—inspirational motivation, idealized influence (charisma), individualized consideration, and intellectual stimulation—had a significant impact on employee turnover intention (F = 198.210, p < 0.001). These factors collectively explained 71.2% of the variance in turnover intention (R² = 0.712). The regression equation is Y = 0.624 + 0.079(X1) + 0.125(X2) + 0.284(X3) + 0.135(X4). These results can serve as a guideline for developing managerial leadership skills to enhance human resource management efficiency and reduce employee turnover rates in convenience stores.
